Don't let this be the reason your senior hires fail

Senior hiring goes wrong more often than it should, and it's rarely the job spec that's the problem.

Senior candidates aren't weighing up a job spec. They're considering the actual business itself, and whether it is able to bring them in properly. Get that part wrong and the whole process slows down, and the strongest candidates are the first to drop out. 

So how do you get it right? It all boils down to four tangible pieces that need to be in place before the role goes live. 

1)    Get specific on scope

Have the answers ready before the role goes live, don’t work them out during interviews. What do they actually own? Budget, P&L, headcount? Who do they report into and who reports to them? Vague scope is one of the fastest ways to lose someone at offer stage, because it tells them the business hasn't thought it through either.

2)    Show them the real team

Candidates at this level have sat through enough polished pitches to know what one sounds like. They'll ask the questions that expose the gap between what's being sold and what's actually there. The clients who do best are upfront about what's not yet sorted, not just what's already working. A senior hire isn't looking for a perfect business. They're looking for one that knows itself.

3)    Fix the communication cadence

When we surveyed candidates for our 2026 Salary & Trends Guide, the same two things came up again and again; how quickly a business moved, and whether anyone came back to them after an interview. Silence gets read as disinterest, even when it's just a diary clash. Build feedback into the process from the get-go rather than treating it as an afterthought.

4)    Have an actual progression plan

Don't wait to be asked. Senior candidates want to know what's next before they've even started what's in front of them. If there's no formal framework, say so honestly and talk about what growth has looked like for people at that level so far. A real answer beats a polished one that falls apart under a follow-up question.

Caution has its place in senior hiring, but slow and thorough aren't the same thing. Most of the businesses getting this right aren't moving any faster than anyone else. They're just clearer about who they need and what they're offering, earlier in the process.
